The HR Pulse Survey 2020 from KPMG comes at a time when the dynamics of the workplace is changing forcing HR heads across the globe to help minimise disruption and business impact.
COVID-19 has shaken the core paradigms of work and pushed organisations around the world to navigate an unprecedented time full of uncertainty and change. To understand how HR organisations around the world are responding to the crisis, KPMG conducted the 2020 HR pulse survey which captured the perspectives of almost 1,300 HR executives globally. The survey provides insights into how HR executives around the world are managing the continued uncertainties and re-thinking in the areas of workforce-shaping, purpose-driven culture, employee experience, data & analytics, enabling technology and HR organisation of the future.
Some key highlights of the findings from the survey are as follows:
• 95 per cent of CHROs feel that HR has played a leading role in their organisation’s response to the impacts of COVID-19.
• 62 percent of respondents say a skills shortage is preventing their organisation from keeping up with the pace of change.
• 60 per cent CHROs feel that their HR function needs to completely reinvent and transform itself.
• 54 percent respondents ranked investing in new learning and development platforms and virtual working technologies among top technology investment priorities.
• 39 per cent respondents reveal that their organisations will continue to work remotely.
• 38 per cent of HR respondents are helping leaders in their organisations develop new management and leadership skills to support remote working.

The Central government is setting up a special committee to help the Labour Bureau conduct a national survey and take a headcount of the number of people employed by professionals, such as lawyers, architects, fashion designers, doctors and chartered accountants.
These professionals have yet to be studied in detail for their potential to employ people and create jobs. For instance, many fresh commerce graduates, data analysts and cyber-security specialists also find jobs with chartered accountants. Not all chartered accounts set up their own practises, a significant number take up jobs with various organisations.

The country has about two million registered lawyers, and more than 1.15 million doctors (allopathy), and over three lakh chartered accountants, who have the potential to create jobs. The survey is expected to give a clearer and bigger picture of the job environment in India.
The Committee set up to assist the Labour Bureau in this survey, will be headed by SP Mukherjee, labour economist and emeritus professor of Calcutta University.

This Committee will decide on the schedules, sampling design, methodology and other technicalities.
The resultant data will help evaluate the employment scenario better so that suitable policies can be formulated.
The Labour Bureau is already doing a study on migration workers and the manner in which they have been affected by the pandemic. The Committee led by Mukherjee is assisting the Bureau in fine-tuning the same, as reported by Mint.

Of the over 1,000 professionals surveyed by Oracle and Workplace Intelligence, 92 per cent feel that they would prefer robots helping them in case of mental health issues, than human beings. The study, by the HR research and advisory firm, revealed that stress related to work has led to a rise in cases of anxiety and burnout among professionals in India.
Globally, about 80 per cent of the workforce is open to receiving therapy from a robot instead of a human being. About 34 per cent feel that robots will not judge them, while about 30 per cent believe that robots will serve as an unbiased outlet for sharing or venting their problems. Twenty-nine per cent of those surveyed felt that robots give quick answers to mental health-related questions.
Interestingly, about 68 per cent of people feel they would be more comfortable approaching a robot to discuss workplace stress and anxiety rather than their own managers! About 91 per cent Indian professionals would rather seek help from a robot than their own manager when it comes to work-related stress or anxiety. 75 percent of global workforce and 95 per cent of Indian professionals admit that artificial intelligence (AI) has been helpful in ensuring their mental health at work!

The reason why they feel robots are more effective are:
• About 30 per cent professionals feel that AI has provided them the relevant information required to perform their task effectively.
• About 27 per cent feel that AI has helped them avoid burnout
• Twenty-seven per cent feel that it has helped decrease stress by helping them prioritise their work
• A good 51 per cent admit that AI has helped reduce their workweek and given them a chance for longer vacations.
• A significant 63 per cent feel that AI improves productivity, while 54 per cent feel it increases job satisfaction
• It improves the overall well-being of the employees say 52 per cent

Not surprisingly, 70 per cent of people globally have faced more stress and anxiety at work this year than ever before. A significant 84 per cent of Indian workforce experienced higher stress and anxiety in 2020.
Clearly, it is time for employers to take note of the fact that their workforces are undergoing a lot of stress and their mental health should be their top priority. After all, 85 per cent of those surveyed have said that work-related anxiety and depression have affected their domestic life.

While one third of workers in India are suffering from increased burnout, as revealed by the Microsoft Work Trend Index report, it is heartening to see that a good majority has also zeroed in on the solution. A whopping 92 per cent feel that meditation can reduce stress. In the past six months, professionals around the world have experienced more burnout, primarily because the line between official work and domestic responsibilities has blurred. It is definitely taking a toll, on some more than the others. Most Indian workers are afraid they will get infected with COVID-19 at work and resent the way the line between personal life and official life has blurred.
Let us look at some of the interesting findings of the report, starting with the slightly positive one.

Meditation: While stress and burnout are on the rise, of the total number of respondents in India, 92 per cent believe that meditation can not only reduce stress but also improve the ability of people to respond to negative feedback. So, there is definitely some sort of solution in sight.
Varied levels of burnout: Amongst the nations surveyed, India has the longest work day span, while Germany has the shortest. For India, the workday span has increased by an hour, which is why about 29 per cent of workers in are experiencing more burnout at work. Workers in Germany did not experience much stress or burnout as there was very little change in workday span. The highest increase in workday span was in Australia, but surprisingly, there was only medium increase in burnout. Clearly, different countries are reacting differently.
In Asia, it is India that has the highest percentage of workers experiencing burnout, when more than 6,000 information and first-line workers were studied across eight countries. A significant 41 per cent Indian workers admitted that it was because personal work and official work were not separated that their wellbeing was getting affected.
Fear of infection: Workers in India are highly stressed out because of the fear of getting infected at work. The fear of isolation and separation from co-workers is stressing them out. While 42 per cent are afraid they will contract COVID-19, about 35 per cent are scared they will be isolated and disconnected from their colleagues. About 19 per cent of the workers have not been educated about social-distancing norms or provided personal protective equipment, which is also causing a spike in stress levels.

Workload: While 28 per cent workers complain of long working hours and too much workload, about 34 per cent believe the lack of separation between and personal life was the main reason for stress.
Almost 23 percent of workers were stressed out due to too many meetings and lack of time causing them stress.
Calls and meetings: Professionals are attending more meetings and taking more calls than they did before the pandemic. The number of chats after working hours and chats between 5 in the evening and midnight have gone up too.
Lack of commute: Commuting has actually helped increase productivity according to research. Research has found that when a digital assistant helps professionals prepare for work while on the way to office and detach from work on the way back, their wellbeing and productivity went up. Productivity actually increased by almost 12 to 15 per cent.
It is clear that the new normal has affected professionals in more ways than one. It has affected different people in different ways, depending on their work, personality and geographical location. May be organisations should focus more on scheduling in a little time for meditation. After all, most professionals do feel it will help restore some balance to their hectic lives and relieve them of some amount of stress.
